Abstract
El presente trabajo tiene como objetivo diseñar y proponer un plan de retención del personal de ventas B2C en una empresa líder del sector de lubricantes en Perú. La investigación parte de la problemática crítica de alta rotación voluntaria, que alcanzó el 24% en 2025, superando en 9 a 14 puntos porcentuales el rango saludable recomendado, con un impacto económico estimado superior a S/ 1 millón anual en costos de reposición. Para abordar esta situación, se analizaron las encuestas de salida y registros de ceses voluntarios. Asimismo, se analizaron a los colaboradores activos, mediante cuestionarios de engagement (UWES) e intención de permanencia (Kyndt et al., 2009) para conocer los factores por los cuales los colaboradores deciden permanecer en la organización. El procesamiento estadístico se realizó mediante SPSS. Los resultados permitieron identificar los principales factores asociados a la rotación: remuneraciones poco competitivas, metas de ventas percibidas como inalcanzables, liderazgo deficiente como primer motivo declarado de renuncia (38%), oportunidades de desarrollo limitadas y clima organizacional insuficiente para sostener el compromiso. A partir de estos hallazgos, se propone un plan de retención estructurado en cuatro líneas de acción: renovación del proceso de onboarding y acompañamiento inicial, optimización de compensaciones y beneficios, fortalecimiento del desarrollo profesional y liderazgo, y mejora del clima organizacional y reconocimiento. Cada línea contempla acciones específicas con presupuesto e indicadores de seguimiento, orientadas a reducir la rotación voluntaria del personal de ventas B2C.
This study aims to design and propose a retention plan for B2C sales personnel in a leading lubricants company in Peru. The research addresses the critical issue of high voluntary turnover, which reached 24% in 2025, exceeding the recommended healthy range by 9 to 14 percentage points, with an estimated economic impact of over S/ 1 million per year in replacement costs. To address this situation, exit surveys and records of voluntary terminations were analyzed. In addition, active employees were assessed through engagement questionnaires (UWES) and intention-to-stay instruments (Kyndt et al., 2009) to identify the factors that influence employees’ decisions to remain with the organization. Statistical analyses were conducted using SPSS. The results identified the main factors associated with turnover: uncompetitive compensation, sales targets perceived as unattainable, deficient leadership as the primary stated reason for resignation (38%), limited development opportunities, and an organizational climate insufficient to sustain employee commitment. Based on these findings, a retention plan is proposed, structured around four lines of action: renewal of the onboarding process and initial support, optimization of compensation and benefits, strengthening of professional development and leadership, and improvement of the organizational climate and recognition practices. Each line includes specific actions with allocated budgets and monitoring indicators, aimed at reducing voluntary turnover among B2C sales personnel.
